Employee Rewind: Understanding The Real Employee Experience
The Full Circle Exit Review gathers confidential, interview-based feedback from departing employees to help your organization and leadership see itself through the departing employees eyes surfacing the real reasons people leave, and what you can do about it.
Modeled on our signature interview-based 360 Review process.
Exit Interviews Tell You Nothing. Exit Reviews Tell You Everything.
Most exit interviews can be a formality. HR schedules a conversation where often the departing employee gives polite, sanitized answers because they don't want to burn bridges. The real reasons they left walk out the door with them.
The result? Leadership gets a spreadsheet of vague exit data about a "better opportunity," "career growth," "compensation" that tells them nothing actionable. The actual issues, such as a specific manager’s leadership, a broken process, a cultural problem, a promise that was never kept, stay invisible.
And because the real feedback never surfaces, the same problems that drove this person out are could be driving others out.
Every Departure You Don't Understand Is a Departure
You'll Repeat
When organizations can't really diagnose why people leave, they often throw money at the symptom, like higher salaries, better perks, retention bonuses. But if the root cause is a manager who doesn't develop people, a team culture that erodes trust, or a gap between what was promised at hire and what was delivered, no amount of compensation will fix it.
Worse, the people who stay see the same problems as the person who left saw. They're watching to see if anything changes. When it doesn't, perhaps they start their own quiet search.
You can't fix what you can't see. And traditional exit interviews by default can keep you blind to the real issues.
What Is the Full Circle Exit Review?
The Full Circle Exit Review is a confidential, interview-based process that gathers honest, detailed feedback from departing employees about their entire employment experience. It's modeled on our signature 360 Review, the same approach that makes our leadership feedback richer than any survey.
Just as the 360 Review uses a neutral, external interviewer to surface honest feedback, the Full Circle Exit Review uses a neutral, external interviewer to surface honest feedback about the employee experience. The departing employee speaks with an experienced One On One HR consultant — not their manager, not HR, in a 30-45 minute conversation designed to uncover what really drove their decision to leave, what worked well, and what needs to improve.
The result is a findings summary with specific, actionable retention recommendations not a checkbox report that sits in a file.
Built on the Same Foundation
as Our 360 Review
Personal interviews, not forms: A real conversation that produces qualitative insight that surveys can't match.
Outside consultant: A neutral third party creates the psychological safety that makes candid answers possible. People say things to an external consultant they might chose not to say to the HR department.
Confidential and anonymized: Individual responses stay confidential. Findings are aggregated and anonymized before going to leadership so departing employees can be fully honest without fear.
Actionable output: The findings summary includes specific, prioritized insight and recommendations, not just data.
What the Interview Covers
The decision to leave: what specifically triggered it, how long they'd been considering it, and what (if anything) could have changed their mind
What they valued: the parts of the culture, team, leadership, or role that worked well and should be protected or replicated
What frustrated them: obstacles, friction points, or moments that eroded trust or engagement
What could have been better: concrete suggestions across management, communication, growth opportunities, workload, tools, and recognition, etc.
The manager relationship: how supported, coached, and heard they felt day-to-day
Onboarding through offboarding: whether the experience matched what was promised at hire, and how it evolved over their tenure
How the Process Works
1. Intake & Scoping: We confirm which departing employee(s) are in scope, gather basic context from HR (tenure, role, manager, any known concerns), and set expectations for confidentiality.
2. Pre-Interview Outreach: A brief, personal invitation from One On One HR, not your HR department, explaining the purpose, confidentiality terms, and that this is a conversation, not a survey.
3. The Interview: A 30 -45 minute one-on-one conversation conducted by a neutral outside consultant to encourage candor.
4. Synthesis: Findings are written up and anonymized where needed, organized around what's working, what's not, and specific recommendations.
5. Findings Debrief with Leadership: A session with your leadership team to walk through themes, patterns, and recommended actions.
6. Optional Trend Rollup: For companies doing this on an ongoing basis, periodic aggregation across multiple exits to spot recurring themes before it drives further turnover.
7. Optional Follow-Up Coaching: If the findings point to a specific leader or team issue, this becomes a natural bridge into our 360 Review or Executive Coaching services.

This is one of the most valuable outcomes. When exit data consistently points to a specific leader, it creates a clear, evidence-based case for intervention, typically a 360 Review for that leader, an executive coaching engagement, or both. The Full Circle Exit Review naturally bridges into our core leadership development services.
